Der Einfluss organisationaler Gerechtigkeit und Commitment auf deviantes Verhalten von Mitarbeitern

In der vorliegenden Arbeit wird untersucht, wie organisationale Gerechtigkeit und organisationales Commitment deviantes Verhalten von Mitarbeitern beeinflussen kann. Dazu wird ein Strukturgleichungsmodell aufgestellt, das organisationales Commitment als Mediator zwischen Gerechtigkeit und deviantem Verhalten annimmt. Bei der organisationalen Gerechtigkeit wird zwischen distributiver, prozeduraler, interpersoneller und informationeller Gerechtigkeit unterschieden, beim organisationalen Commitment zwischen Mangel an Beschäftigungsalternativen, persönlichen Opfern, affektivem und normativen Commitment. Unter deviantem Verhalten wurden in dieser Studie Diebstahl, Zeitdiebstahl und Cyberloafing zusammengefasst. Das so spezifizierte Modell wird an 122 Mitarbeitern unterschiedlicher Unternehmen getestet. Dabei zeigt sich, dass entgegen der aufgestellten Hypothesen nur das normative Commitment einen bedeutenden Einfluss auf das kontraproduktive Verhalten aufweist. Die angenommenen Zusammenhänge zwischen den Dimensionen der organisationalen Gerechtigkeit und des organisationalen Commitments können nur teilweise bestätigt werden. Der einzige Mediatoreffekt kann von der prozeduralen Gerechtigkeit über das normative Commitment auf das deviante Verhalten nachgewiesen werden.
This study examines the impact of organizational justice and organizational commitment on deviant behavior of employees. Therefore a model is specified that hypothesizes a mediator effect of organizational commitment between organizational justice and deviant behavior. The model distinguishes between distributive, procedural, interpersonal, and information justice. Furthermore organizational commitment has also four dimensions, affective and normative commitment, personal sacrifices, and low perceived alternatives. Theft, time theft, and cyberloafing formed deviant behavior. This model is tested using data collected from 122 employees of different companies. Contrary to the hypotheses only normative commitment has a significant impact on deviant behavior. In addition, only some of the hypothesized connections between the justices and commitment dimensions can be verified. The study shows evidence that procedural justice affects deviant behavior via normative commitment.
